    Abstract [en]

    This article contributes to the growing field of research on military LGBT policy development by exploring the case of Sweden, a non-NATO-member nation regarded as one of the most progressive in terms of the inclusion of LGBT personnel. Drawing on extensive archival work, the article shows that the story of LGBT policy development in the Swedish Armed Forces from 1944 to 2014 is one of long periods of status quo and relative silence, interrupted by leaps of rapid change, occasionally followed by the re-appearance of discriminatory policy. The analysis brings out two periods of significant change, 1971–1979 and 2000–2009, here described as turns in LGBT policy. During the first turn, the military medical regulation protocol’s recommendation to exempt gay men from military service was the key issue. During these years, homosexuality was classified as mental illness, but in the military context it was largely framed in terms of security threats, both on a national level (due to the risk of blackmail) and for the individual homosexual (due to the homophobic military environment). In the second turn, the focus was increasingly shifted from the LGBT individual to the structures, targeting the military organization itself. Furthermore, the analysis shows that there was no ban against LGBT people serving in the Swedish Armed Forces, but that ways of understanding and regulating sexual orientation and gender identity have nonetheless shaped the military organization in fundamental ways, and continue to do so.

    Det senaste decenniet har konkurrensen företag emellan ökat. Omvärldsfaktorer så som informationsteknologi och en globaliserad ekonomi har inverkat på företagens villkor och förutsättningar. Personalen har därmed blivit en stark konkurrensfaktor. Syftet med denna studie var att få en större förståelse för vad som kännetecknar en god arbetsplats utifrån ett chefsperspektiv. Detta har undersökts induktivt och kvalitativt i form av sex intervjuer vilka sedan analyserats tematiskt. Resultaten visar att trygghet, en god psykosocial arbetsmiljö, tydligt ledarskap, kommunikation och delaktighet samt mål och strukturer medverkar till upplevelsen av en god organisation. Studien har bidragit till en mer sammanhängde bild av frågeställningen samt hur tidigare studier hänger samman och hur de kan skapa en god arbetsplats. Resultatet kan vara av användbarhet för fortsatta studier och för arbetsgivare som vill skapa en mer välmående och effektiv organisation.

    Ledere i offentlig sektor slutter i jobben sin hyppigere enn tidligere, og turnoveren er et stort problem. Denne studiens formål er å undersøke hvilke faktorer ved arbeidsmiljøet, delt inn i krav og ressurser, som kan ha innvirkning på turnoverintensjon og faktisk turnover, samt hvilke turnoverintensjoner som predikerer faktisk turnover. Krav, ressurser og tre ulike former for turnoverintensjon er målt ved et tidspunkt, og informasjon om faktisk turnover er hentet inn to år senere. Resultatet av logistiske regresjoner viser at intensjonen om å avansere som leder er den turnoverintensjonen som best predikerer faktisk turnover. Det er ulike krav og ressurser som påvirker de tre formene for turnoverintensjon, og ingen av de predikerer faktisk turnover. Dette kan bety at turnoverintensjon muligens ikke bør brukes som stedfortreder for faktisk turnover da det kan virke som at de to drives av ulike bakenforliggende mekanismer.

    The double journey (work and study) may result or aggravate health problems, including sleep disturbances, as observed in previous studies with high school students. The aim of this study is to analyze the sleep-wake cycle and perceived sleepiness of working college students during weekdays. Twenty-three healthy college male students, 21-24 years old, working during the day and attending classes in the evening, participated in this study. During five consecutive days, the students filled out daily activities logs and wore actigraphs. Mean sleeping time was lower than 6 hours per night. No significant differences were observed in the sleep-wake cycle during the weekdays. The observed lack of changes in the sleep-wake cycle of these college students might occur as participants were not on a free schedule, but exposed to social constraints, as was the regular attendance to evening college and day work activities. Sleepiness worsened over the evening school hours. Those results show the burden carried by College students who perform double activities - work and study.

    Abstract [en]

    Empowerment has been a popular concept in management and leadership practice and research for more than forty years. The intentions behind empowerment at the workplace are positive: empowered employees should experience a greater degree of influence, decision-making latitude, and meaningfulness. This is achieved through transfers of power, such as increases in autonomy and responsibility. Although empowerment efforts have often been shown to successfully result in empowered and highly involved employees, there has also been research that shows the opposite: the so-called paradox of empowerment is a well-known problem that refers to failed empowerment efforts through which beneficiaries feel disempowered rather than empowered.

    This thesis comprises three papers intended to contribute to empowerment research and practice within a sociological framework that offers a better understanding of implicit assumptions between employer and employee and the unintended consequences these can have on the outcome of empowerment change efforts. The analyses utilize a communicative approach in line with sociological and social-psychological theories of communication and interaction.

    The first two papers are theoretical analyses, one examining the general concept of empowerment (Paper I), the other focusing more specifically on empowerment in workplace contexts (Paper II). Paper III is an empirical analysis that investigates some of the theoretical assumptions made in Papers I and II.

    The first paper analyzes empowerment from a sociological point of view and identifies possible mechanisms behind the paradox of empowerment. It is argued that such paradoxes may evolve from discrepancies between approaching empowerment from a purely economic and structural perspective versus a communicative and relational one. It concludes with the observation that, although their agency may be increased on a structural level, empowerees may experience a parallel decrease of agential options on a communicative level.

    The second paper deals with empowerment at the workplace as a management or leadership technique. Focusing on relational aspects, a “basic communicative structure” is identified. This is analyzed as comprising a contractual and a communicative context that should be taken into consideration by empowerers in order to avoid misunderstandings in the recipients’ sensemaking processes. Paper II concludes by arguing that the way recipients make sense of their roles and situations as defined by employment and/or psychological contracts might not necessarily be in line with the communicative meanings they ascribe to the change agents’ actions, and vice versa.

    The third paper analyzes employees’ orientations and attitudes toward empowerment and the relevance of their attitudes for the success of empowerment efforts. These issues are explored by means of survey data from 268 employees in the Swedish retail sector. Results indicate that age and work intensity (part-time vs. full-time), as well as cohabitation status may have significant impacts on how empowerment efforts are approached and received by employees.

    The thesis as a whole provides insights into sociological issues of empowerment, both generally and particularly in management and leadership contexts and concludes that the communicative context of empowerment interactions plays a significant role in employees’ empowerment orientations.

    This paper examines job satisfaction and psychosocial and physical job quality over the late career in three contrasting national settings: Sweden, Japan and the United States. The data come from an ex-post harmonized dataset of individuals aged 50 to 75 years constructed from the biennial Swedish Longitudinal Occupational Survey of Health (SLOSH, 2006–2018, n=13936 to 15520), Japanese Study of Ageing and Retirement (JSTAR, 2006–2013, n=3704) and the United States Health and Retirement Study (HRS, 2006–2016, n=6239 and 8002). The job quality outcomes were physical labour, psychosocial working conditions (time pressure, discretion, pay satisfaction, job security) and job satisfaction. Random effects modelling was performed with age modelled with spline functions in which two knots were placed at ages indicating eligibility for pensions claiming or mandatory retirement. Interestingly, in each country, post-pensionable-age jobs were generally less stressful, freer, and more satisfying than jobs held by younger workers.

    Syftet med den aktuella studien är att förstå sjömäns upplevelser av arbetskulturen ombord samt deras uppfattningar om förekomsten av sexuella trakasserier och genusbaserade kränkningar på arbetsplatsen. Detta för att bidra med kunskap om hur konstruktioner av genus kan ha en inverkan på arbetskulturen och uppfattningar om ojämlikhetssystem (Acker 2011) ombord. När sjöfartens upprop #Lättaankar offentliggjordes skapades en arbetsgrupp kallad #Vågrätt där flera stora aktörer inom sjöfartsnäringen skrev på en avsiktsförklaring. I och med denna avsiktsförklaring förbinder sig stora delar av sjöfartbranschen till att aktivt arbeta för en arbetsmiljö fri från sexuella trakasserier och kränkningar. Studien ämnar även att undersöka hur de insatser som gjorts har upplevts av sjömännen. Eftersom sjöfarten är mansdominerad och studiens urval består av både män och kvinnor (fyra män, fyra kvinnor) kommer även uppfattningar om genuskonstruktioner och hur dessa upplevs för sjömännen att undersökas. De teoretiska utgångspunkterna tar avstamp i genusteori om hur genus konstrueras, genushierarkier (Butler 1990) och symboliskt våld (Bourdieu 1999). För att förstå hur dessa konstruktioner uppfattas och upplevs av sjömän ombord analyseras materialet även från organisatoriska perspektiv, såsom ojämlighetssystem (Acker 2011) och modellen kontiunuum av skada (eng. continuum of harm). Den senare är en modell utvecklad av amerikanska försvarsdepartdementet för att förstå utvecklingen av sexuella trakasserier och kränkningar på en arbetsplats (Stokes et al. 2000). Intervjuerna genomfördes med en tematiskt öppen och aktiv intervjustruktur. Det analyserade materialet visar en ökad medvetenhet om genusbaserade kränkningar hos både kvinnor och män. De manliga sjömännen upplever dock, i större uträckning än de kvinnliga, att deras arbetsplatser har en god arbetskultur där sexuella trakasserier inte märkbart har förekommit. Både de manliga och kvinnliga sjömännens uppfattar att de insatser som gjorts varierar mellan rederier där vissa arbetar mycket aktivt med social miljö medan andra endast har använt sig av insatser som sjömännen upplever som mer pliktskyldiga än effektiva. De kvinnliga sjömännens utsagor vittnar om att de, sedan #Lättaankar-uppropet har blivit mer benägna att ”säga ifrån” och även ta diskussioner med manliga kollegor om sexuella trakasserier. Detta för att bana väg för nästkommande generations kvinnliga sjömän och för att göra manliga sjömän mer medvetna om problematiken som varit, och ännu finns ombord på båtar.

    Preventing violence at work. A study of descriptions of safety measures in Swedish trade union journals 1978-2004

    The purpose of this study is to examine if perceptions of interventions aimed at violence in the workplace have changed since the 1970s. In the beginning of the study period, structural factors are seen as the dominating explanation for workplace violence. The crime perspective rises in the 1990’s and methods of intervention becomes the control- and justice functions of larger society. The result shows search for accountability to be a salient factor for understanding the development towards an increasing use of penal sanctions.

    Workplace violence is a complex occupational hazard that nurses are facing working in today's health care environment. Workplace safety is also undergoing a process of ‘responsibilization’. The purpose of this study is to examine the character of the incidents reported as occupational injuries due to violence and threats, over time and what safety measures that are recommended by the staff. The result suggest interventions measures concerning psychosocial factors and structural job aspects such as adequate staffing to be far more important than surveillance, staff training and penal sanctions.

    BACKGROUND: Establishment in productive occupations i.e. work and further studies, is challenging for students who experience special educational needs (SEN).

    OBJECTIVE: The study aim was to investigate productive occupations and perceived work ability one year after upper secondary education among former students with SEN who had received a student-centred information and communication technology (ICT) intervention.

    METHODS: Questionnaire data on productive occupations (n = 81) were complemented with the semi-structured Worker Role Interview (WRI) concerning perceived work ability (n = 20), in an embedded mixed methods design. Group comparisons between participants who were and were not established in productive occupations were performed. Written notes from the WRI were analysed with a deductive content analysis.

    RESULTS: Findings demonstrated that almost two-thirds (63% n = 51) of the former students with SEN were established in productive occupations. The established group had to a higher extent obtained pass grades and had to a lesser extent received time-assisting ICT. Managing daily routines in combination with a productive role in a satisfactory manner was perceived as most challenging for the participants in relation to their work ability.

    CONCLUSION: The results indicate that students with SEN need person-centred support to handle difficulties both in and outside upper secondary school to promote the transition from school to establishment in productive occupations.

    Att kombinera rollen som kvinna och ledare kan enligt många kvinnor vara problematisk då detfinns förväntningar på hur de ska hantera det. Det finns tidigare studier som visar på att kvinnorleder annorlunda än män. Studierna visar också att kombinationen av att vara både kvinna ochledare kan resultera i att de möter motstånd då de två rollerna i vissa fall kan gå emot varandra ide förväntningar som finns. Intentionen med studien var att se vad kvinnor år 2019 på högtuppsatta ledarpositioner har för syn på och erfarenheter av detta. Syftet med vår studie är att setill hur kvinnor upplever att det är att vara ledare, och mer specifikt, hur kvinnliga ledare tyckeratt de och andra kvinnor leder jämfört med manliga ledare. Vidare är vårt syfte att undersökaom de har mött förväntningar i sin kvinnliga ledarroll samt om de har mött motstånd på vägentill och i sin ledarroll. Studien genomfördes med hjälp av nio semistrukturerade intervjuer meden kvalitativ forskningsmetodik. Vi har tagit grund i vår empiri i vårt resultat, och sedan tagitstöd i våra teoretiska utgångspunkter som beskriver en tidigare bild och studier av ämnet.Resultaten visade på att upplevelserna är olika bland kvinnorna beroende på organisation ochvilka tidigare subjektiva erfarenheter de har upplevt. Slutligen såg vi även ett samband mellanvåra tre frågeställningar som visade på att om en kvinna hade upplevt diverse förväntningarkopplat till sin ledarroll, hade hon därför också upplevt ett motstånd om hon inte uppfyllde deförväntningarna. Däremot, om en kvinna agerar i linje med de förväntningarna som hon har påsig i sin ledarroll, skapar detta en tro om att kvinnor leder annorlunda. Tron om att kvinnor lederannorlunda leder sedan till motstånd som uppkommer när kvinnor försöker avancera och agera isin ledarroll.

    Abstract [en]

    The purpose of this study was to highlight the type of actions that can facilitate people with Asperger syndrome to get and keep a job in the regular labour market. Four interviews were done with people who have been diagnosed with Asperger syndrome and who got a job in the regular labour market. The study shows that efforts from society and friends at work have played a role when they had got their jobs and when they managed to keep it. The study shows that these efforts have strengthened their self-image and confidence. The study also shows that adaptations in the work, the ability to control over social contacts and the importance of having a job may have contributed to the respondents stayed in the workplace. The study also shows that counseling has played a role in the investigated people’s career development and helped them to find a job. The study draws no general conclusions when the result concerns four peoples own views.  However, the above factors have played a role for the respondents. The result cannot be interpreted to apply to all persons who have Asperger syndrome, it is important to see the individual behind the diagnosis.

    Abstract [en]

    This is a sociological study on the emotional rules and emotional management of funeral directors and their daily work with death. Data consists on in-depth interviews with seven funeral directors, employed at four different funeral offices. The result highlights emotionally challenging work situations accompanied by emotional rules such as: Show empathy and respect, Cry but controlled; The customer is always right and Laughs at the mourners’ terms. To manage their emotions, they use methods such as: Control their thoughts; Focus on the prac-tical; Don’t look at the faces of the dead; Joke and laugh as well as Social support of colleagues. The results also suggest that the societal regime of death is also found at an organisational level.

    Abstract [en]

    The purpose of this study is to contribute with new knowledge of  how Talent Management can be seen as a an opportunity or threat for organizational development, concerning competence, on the basis of HR. The research questions asked are: Out of wich aspects can Talent Management be seen as an opportunity or threat on the basis of HR-employees? How can it affect the work of HR? To answer these questions qualitative interviews with five employees within HR from four different companies has been executed. The essay has been investigated on the basis of an explorative aim and with a qualitative method. The empirical results has indicated common themes such as director support, HRs view of Talent Management, HRs development and shifts of generations. Talent Management can be seen as a possibility for employees within HR to work with comtemporary HR-questions and for them to secure key competence for thier companies. Talent Management can be seen as a threat against HRs own development, since their mian focus is to develop others. The support from directors and management and their influence on the work of HR and HRs oportunity to development need to be examined in a future, more extensive, study.

    Abstract [en]

    Purpose - In this paper, the authors attempt to understand how labour market attachment during the ages of 30–59 influences individuals' transition out of the labour market.

    Design/methodology/approach - Using high-quality Swedish register data, the authors follow individuals born in 1950 and observe their labour market attachment during mid-life and their exit from the labour market.

    Findings - The authors find evidence that labour market attachment in different stages of the career is differently related to exit from the labour market. At the age of 30, as well as between the ages 50–59, low attachment is related with earlier exit from the labour market. On the contrary, low labour market attachment during the ages 40–49 is related with later exit from the labour market. However, regardless of age, lower labour market attachment increases the risk of work-related benefit receipt in the exit year. The authors also find evidence that gender, migration status and childhood socioeconomic disadvantages may represent obstacles to longer working lives, while high education is a consistent factor in avoiding early exit from the labour market.

    Originality/value - This study provides insights on the link between labour market attachment in different stages of the career and the exit from the labour market as well as work-related benefits dependency in the year of exit.
